Qualitative Org Assessment – understanding the “how” and “why” in organizations is sometime the hardest to do because most of our metrics are quantitative. Working within an organization to talk to people at all levels of the organization, ask them open ended questions, and the synthesize the results to produce a clear idea of root causes and ways to address the root causes can be transformational in an organization. The trust built during a confidential one-on-one interview brings out the truth faster than just about any other method. And, synthesizing those results and focusing on themes only maintains confidentiality while allowing the organization to address the themes that are the biggest issues. Action Learning-based Problem Solving – Action Learning is a problem solving framework that develops the leadership skills of the participants simultaneously because its simple rules force participants to think critically and work collaboratively. Action Learning is particularly effective for solving complex problems that may appear unsolvable. It elevates the norms, the collaboration, the creativity, and the courage of groups. It is perfectly suited for those cross-organizational problems where stakeholders from across the organization are needed to solve the problem. Action Learning can be used to either solve a problem outright or in conjunction with a cohort-based development program where the problem to be solved is part of the program requirements. Research in adult learning suggests that pure classroom training, without any linkage to real world applications, isn’t as effective for adult learners. The package is for a specific group and problem and cost is a flat fee based on the number of action learning sessions needed and the anticipated duration of the initiative.

The benefits of Action Learning is that once the simple rules are explained, the role of the Action Learning Coach can actually be rotated through the group and can be done in-house. Providing group coaching throughout the Action Learning initiative to help the group continue to move forward and provide Action Learning expertise as needed might be a less expensive alternative. The Action Learning coaching would start with a 1-hour Action Learning overview and practice session. Group coaching, with regularly scheduled check ins, would then continue for the duration of the initiative. Action Learning coaching will be a flat fee based on the duration of the initiative and frequency of check ins.

Facilitating the implementation

Working Group Facilitation – Working groups are a great way to co-create organizational initiatives and start the buy-in process from the very beginning. Whether merging two organizational units, changing the business model, creating a mandatory learning curriculum, or a multitude of other reasons, having a facilitator ensures the meetings are as productive as possible. By choosing the done-for-you option, Evolve ensures a successful working group by drafting up the charter, facilitating the meetings, creating any meeting decks, following up with action items, etc. When working groups are managed in-house, they are typically “other duties as assigned” for everyone, which can lead to long, meandering meetings, lots of work needed outside of the meetings to get the objectives completed, and frustration. Bringing in an outside facilitator puts the logistics and group strategy and facilitation onto a person/group where that is their main focus.

Group coaching is another option. This can either be as an add on to the done-for-you working group facilitation or as a less expensive option. If an add-on, group coaching will be available during the implementation phase, helping the group overcome roadblocks and ensuring the group is involving all of the organizational components needed for maximum impact. If you choose group coaching instead of facilitation, the coach will work with the working group lead to provide tips on facilitation, will help with group synergy and productive meetings, and will also help the group during implementation. The group coaching will include regular check ins with the working group lead, the group as a whole, and ad hoc with group members as needed. The coaching engagement will be a flat fee based on the duration of the initiative and frequency of the check ins and will have a not to exceed hours for ad hoc coaching.

Custom Change Management Framework and Implementation Plan – Despite all of the research, organizational change initiatives still fail to achieve the desired results at an alarming rate. Whether the failure is because the change never actually addressed the root causes to begin with or because of poor change management and employee resistance, a customer change management framework and implementation plan can help to make sure your change initiative does not meet the same fate. There are a lot of linear, stock change management “steps” out on the market – I should know, I did my doctorate dissertation on change and org learning and literally edited the top academic book on change theory. However, none of them are a one-size-fits-all solution and a custom plan based on your organizational realities and the change you want to make is more likely to lead to success. This framework and implementation plan includes initial assessments and discussions to understand the goals of the change and the current realities of the organization, interviews with stakeholders, and discussions with change agents and executive sponsors. The framework and implementation plan will be delivered to the project leads and will be edited based on feedback from project leads and stakeholders. A final change framework and implementation plan will be provided in a final debrief session. Cost is a flat fee based on the size of the organization and complexity of the change.

Developing the leaders

Custom, Cohort-based Leadership Development Program (design and/or deliver) – the power of a leadership development program is the alignment to a specific organizational culture and the transformative impact on the individual. Of all the leadership development programs I’ve been a part of, the most successful ones include a real-life problem for the leaders to solve, various self-assessment and self-improvement exercises, individual coaching, and plenty of time for the individual leaders to interact, reflect, and take action on improving themselves. Developing an in-house program for all levels of leadership – emerging (not yet in a leadership position), front line (supervisors of employees), managers (supervisors of supervisors), and executives – ensures that the espoused culture and values of the organization are reinforced in the leadership and that there is robust succession planning at all levels of leadership. This package would be to develop a custom leadership development program, based on the organization needs. The cost would be a flat fee for development of the program based on the specific needs and scope of the program. It is recommended that delivery of the training also be included, for an additional flat fee, at least initially. Delivery of the program includes iterative improvements based on participant feedback. Executive Coaching Package (Custom Mastermind) – cohort-based learning and creating a supportive environment for leaders within an organization is incredibly impactful. And, while there are no new organizational problems, creating a customer “Mastermind” group within the organization of leaders, led by an external coach, can be a great way to continue learning and support after a developmental program. The Mastermind would meet monthly, provide monthly content for the leadership to review and discuss, and allow leaders to bring up real-time challenges in a safe space to get support, feedback, and advice. This type of Mastermind provides real-time support and creates shared experiences and bonds within the leadership team. The Mastermind program is purchased in 12-month chunks, charged monthly and the topics for each month will be defined based on need at the beginning of the year.
